Abstract

Perubahan pola kerja dalam industri jasa, termasuk sektor pialang berjangka, membuat perusahaan perlu menyesuaikan sistem kerja agar lebih relevan dengan tuntutan pemasaran yang dinamis. Pada divisi marketing PT. Victory International Futures, fleksibilitas kerja diterapkan untuk memberi ruang bagi karyawan dalam mengatur waktu bertemu klien, menyesuaikan strategi penawaran, sekaligus menjaga efektivitas pencapaian target. Di sisi lain, kedisiplinan tetap menjadi fondasi dasar agar pekerjaan dapat berjalan sesuai standar operasional. Penelitian ini bertujuan untuk menganalisis pengaruh sistem kerja fleksibel dan disiplin kerja terhadap produktivitas karyawan marketing. Pendekatan yang digunakan adalah kuantitatif dengan desain kausal, melalui penyebaran kuesioner kepada karyawan tetap yang telah bekerja minimal enam bulan. Data dianalisis menggunakan regresi linier berganda untuk mengetahui kontribusi masing-masing variabel terhadap produktivitas. Hasil penelitian menunjukkan bahwa fleksibilitas kerja memberikan pengaruh positif terhadap produktivitas, terutama karena memberikan ruang otonomi yang memudahkan karyawan menyesuaikan ritme kerja dengan kebutuhan klien. Sementara itu, disiplin kerja tetap berperan penting sebagai penyeimbang yang memastikan target pemasaran terlaksana secara konsisten. Namun tetap membutuhkan kontrol melalui disiplin agar produktivitas optimal dapat dicapai. Penelitian ini diharapkan dapat menjadi dasar bagi perusahaan dalam merancang kebijakan kerja yang lebih adaptif untuk meningkatkan performa divisi pemasaran.

ABSTRACT

Changes in work patterns within the service industry require companies to adopt more adaptive work systems, particularly for marketing employees who operate under shifting targets and high mobility demands. PT. Victory International Futures has implemented flexible work arrangements to support marketing activities, yet empirical evidence regarding their effect on employee productivity remains limited. This study aims to examine the influence of flexible work systems and work discipline on the productivity of marketing employees. A quantitative approach with a causal research design was used, employing questionnaires distributed to permanent employees who had worked for at least six months. Data were analyzed using multiple linear regression. The results indicate that flexible work arrangements positively affect productivity by providing autonomy, reducing work-related pressure, and enabling better alignment between work schedules and client needs. Work discipline also plays a crucial role by ensuring consistency in meeting company targets. As well as the importance of discipline in maintaining stable productivity levels. This research offers empirical insights that can support the development of more adaptive work policies to enhance the performance of the marketing division.
