PERAN MEDIASI DIGITAL STRESS PADA HUBUNGAN BEBAN KERJA DAN WORK ENGAGEMENT KARYAWAN GENERASI Z DI INDONESIA

This study examined the effect of workload on work engagement among Generation Z employees in Indonesia and investigated the mediating role of digital stress. The increasing integration of digital technology in the workplace has created new challenges for Generation Z employees, making it important to understand how workload and technology-related stress influence their engagement at work. This study employed a quantitative explanatory design involving 154 Generation Z employees selected through convenience sampling. Data were collected using the Maslach Burnout Inventory–General Survey (MBI-GS), the Technostress Creators Scale, and the modified Indonesian version of the Utrecht Work Engagement Scale (UWES-9). The study analyzed the data using mediation regression analysis. The results showed that workload positively and significantly predicted digital stress, while digital stress negatively and significantly predicted work engagement. Workload also had a significant negative direct effect on work engagement. Furthermore, digital stress significantly mediated the relationship between workload and work engagement, indicating partial mediation. These findings suggest that excessive workload not only reduces work engagement directly but also increases digital stress, which further weakens employees’ engagement. Organizations should therefore manage workload and minimize technology-related stress to maintain and improve work engagement among Generation Z employees.
ABSTRAK
Penelitian ini bertujuan untuk menguji peran beban kerja terhadap work engagement pada karyawan Generasi Z di Indonesia dengan digital stress sebagai variabel mediasi. Perkembangan teknologi digital dalam dunia kerja menghadirkan tantangan baru bagi Generasi Z yang sehari-harinya bergantung pada penggunaan teknologi dalam menyelesaikan pekerjaan. Penelitian ini menggunakan pendekatan kuantitatif eksplanatif dengan melibatkan 154 karyawan Generasi Z di Indonesia yang dipilih menggunakan teknik convenience sampling. Data dikumpulkan melalui kuesioner menggunakan Maslach Burnout Inventory–General Survey (MBI-GS), Technostress Creators Scale, dan Utrecht Work Engagement Scale (UWES-9) versi modifikasi Indonesia. Analisis data dilakukan menggunakan uji regresi mediasi. Hasil penelitian menunjukkan bahwa beban kerja berpengaruh positif dan signifikan terhadap digital stress, sedangkan digital stress berpengaruh negatif dan signifikan terhadap work engagement. Selain itu, beban kerja juga berpengaruh negatif secara langsung terhadap work engagement. Hasil analisis mediasi menunjukkan bahwa digital stress memediasi secara parsial pengaruh beban kerja terhadap work engagement. Temuan ini mengindikasikan bahwa peningkatan beban kerja tidak hanya menurunkan keterlibatan kerja secara langsung, tetapi juga meningkatkan digital stress yang pada akhirnya semakin menurunkan work engagement pada karyawan Generasi Z.
