GAMBARAN RESILIENSI KARYAWAN PERBANKAN DI KOTA KUPANG (STUDI DESKRIPTIF KARYAWAN BANK BNI, BRI DAN MANDIRI)

The banking work environment, characterized by performance targets, customer service pressures, high workloads, and dynamic workplace relationships, requires employees to possess resilience in order to effectively adapt to and cope with various occupational challenges. This study aimed to explore the resilience of banking employees based on the perspective of Reivich and Shatte's resilience theory. The study employed a descriptive qualitative approach to understand employees' subjective experiences in dealing with work-related pressures and challenges. The participants consisted of six banking employees from BNI, BRI, and Mandiri, selected using purposive sampling techniques. Data were collected through in-depth interviews and analyzed using Miles and Huberman’s data analysis model, which includes data reduction, data display, and conclusion drawing and verification. The findings revealed that banking employee resilience is formed through three major themes: self-competence and self-regulation, work adaptation and performance effectiveness, and interpersonal dynamics. The first theme consists of self-confidence, emotional regulation, positive work attitudes, careful decision-making, and stress management. The second theme includes work commitment and success in overcoming challenges, while the third theme encompasses social support and work collaboration. The results indicate that employee resilience is influenced not only by individual capabilities in self-management and adaptation to job demands but also by social support and positive workplace relationships. Therefore, resilience serves as an essential factor that enables employees to maintain performance and effectively cope with work pressures in the banking sector.
ABSTRAK
Lingkungan kerja perbankan yang ditandai dengan tuntutan target, tekanan pelayanan kepada nasabah, beban kerja yang tinggi, serta dinamika hubungan kerja menuntut karyawan untuk memiliki kemampuan resiliensi agar mampu bertahan dan beradaptasi secara efektif dalam menghadapi berbagai tantangan pekerjaan. Penelitian ini bertujuan untuk mengeksplorasi resiliensi karyawan perbankan berdasarkan perspektif teori Reivich dan Shatte. Penelitian menggunakan pendekatan kualitatif deskriptif untuk memahami pengalaman subjektif karyawan dalam menghadapi tekanan dan tantangan kerja. Partisipan penelitian berjumlah enam orang karyawan perbankan yang bekerja pada Bank BNI, BRI, dan Mandiri yang dipilih menggunakan teknik purposive sampling. Pengumpulan data dilakukan melalui wawancara mendalam, kemudian dianalisis menggunakan model analisis data Miles dan Huberman yang meliputi reduksi data, penyajian data, serta penarikan kesimpulan dan verifikasi. Hasil penelitian menunjukkan bahwa resiliensi karyawan perbankan terbentuk melalui tiga tema besar, yaitu kompetensi dan regulasi diri, adaptasi kerja dan efektivitas kinerja, serta dinamika interpersonal. Tema pertama terdiri atas subtema kepercayaan terhadap kemampuan diri, kemampuan regulasi emosi, sikap positif dalam bekerja, pengambilan keputusan yang hati-hati, dan manajemen stres. Tema kedua meliputi komitmen kerja dan keberhasilan menghadapi tantangan, sedangkan tema ketiga mencakup dukungan sosial dan kolaborasi kerja. Temuan penelitian menunjukkan bahwa resiliensi karyawan tidak hanya dipengaruhi oleh kemampuan individu dalam mengelola diri dan beradaptasi terhadap tuntutan pekerjaan, tetapi juga oleh dukungan sosial dan hubungan kerja yang positif. Dengan demikian, resiliensi menjadi faktor penting yang membantu karyawan mempertahankan kinerja dan menghadapi tekanan kerja di lingkungan perbankan.
