Abstract

ABSTRACT

This study aims to examine in-depth the adaptive leadership strategies implemented by school principals in facing the challenges of education in the VUCA (Volatility, Uncertainty, Complexity, and Ambiguity) era. A qualitative approach with a case study design was used in this study, with research locations in several secondary schools in Pamekasan Regency, East Java. Data were collected through in-depth interviews, participant observation, and documentation analysis, then analyzed using thematic analysis techniques. The results indicate that successful school principals in the VUCA context tend to display strong systemic thinking skills, make flexible decisions, and build open and collaborative communication with all school stakeholders. The identified adaptive strategies include restructuring teacher roles in emergency situations, strengthening a reflective culture in schools, strategically utilizing technology, and developing external networks to address resource constraints. On the other hand, key challenges to adaptive leadership include resistance to change from within the organization, frequently changing central policies, and limited human resource capacity at the local level. This study makes a theoretical contribution to the educational leadership literature by emphasizing the importance of a context-based adaptive approach in school management. Furthermore, the findings of this study offer practical implications for the development of principal training and education policy reform at the regional level. Recommendations for further research include the development of a more comprehensive adaptive leadership model and quantitative studies to broaden the generalizability of the findings.

ABSTRAK

Penelitian ini bertujuan untuk mengkaji secara mendalam strategi kepemimpinan adaptif yang diterapkan oleh kepala sekolah dalam menghadapi tantangan dunia pendidikan di era VUCA (Volatility, Uncertainty, Complexity, Ambiguity). Pendekatan kualitatif dengan desain studi kasus digunakan dalam penelitian ini, dengan lokasi penelitian di beberapa sekolah menengah di Kabupaten Pamekasan, Jawa Timur. Data dikumpulkan melalui wawancara mendalam, observasi partisipatif, dan analisis dokumentasi, kemudian dianalisis menggunakan teknik analisis tematik. Hasil penelitian menunjukkan bahwa kepala sekolah yang berhasil dalam konteks VUCA cenderung menampilkan kemampuan tinggi dalam berpikir sistemik, mengambil keputusan secara fleksibel, serta membangun komunikasi terbuka dan kolaboratif dengan seluruh pemangku kepentingan sekolah. Strategi adaptif yang diidentifikasi antara lain: restrukturisasi peran guru dalam situasi darurat, penguatan budaya reflektif di sekolah, pemanfaatan teknologi secara strategis, serta pengembangan jejaring eksternal untuk menghadapi keterbatasan sumber daya. Di sisi lain, tantangan utama kepemimpinan adaptif meliputi resistensi perubahan dari internal organisasi, kebijakan pusat yang sering berubah, serta keterbatasan kapasitas sumber daya manusia di tingkat lokal. Penelitian ini memberikan kontribusi teoretis terhadap literatur kepemimpinan pendidikan dengan menegaskan pentingnya pendekatan adaptif berbasis konteks dalam manajemen sekolah. Selain itu, hasil penelitian ini juga menawarkan implikasi praktis bagi pengembangan pelatihan kepala sekolah dan reformasi kebijakan pendidikan di tingkat daerah. Rekomendasi untuk penelitian selanjutnya mencakup pengembangan model kepemimpinan adaptif yang lebih komprehensif dan studi kuantitatif untuk memperluas generalisasi temuan.
