Indonesian students undertaking internships in Japan encounter rigid hierarchical workplace norms and high-context communication systems that necessitate cultural agility, defined as the psychological capability to perform effectively in culturally unfamiliar environments. This study aims to examine the mediating role of social support in the relationships between intrinsic motivation, psychological resilience, and cultural agility. A quantitative cross-sectional survey was conducted involving 80 Indonesian internship students in Japan recruited via saturated sampling. Data were collected using an online five-point Likert scale questionnaire (38 items) and evaluated through partial least squares structural equation modeling (PLS-SEM) with 5,000 bootstrap subsamples. The structural findings revealed that intrinsic motivation had no significant direct effect on cultural agility, whereas psychological resilience and social support demonstrated significant positive direct effects. Furthermore, social support fully mediated the relationship between intrinsic motivation and cultural agility, while partially mediating the effect of psychological resilience. Although the structural model accounted for 95.4% of the variance in cultural agility, elevated heterotrait–monotrait ratio (HTMT) values signaled notable measurement overlap and multicollinearity across constructs, necessitating cautious non-causal interpretation. These findings highlight the strategic importance of establishing on-site relational mentoring alongside pre-departure psychological resilience training.
